The contemporary healthcare environment, particularly within pharmaceutical companies, is characterized by increasing demands, intense competition, regulatory requirements, and the continuous need to adapt to organizational and technological developments. In this context, effective human resource management and the creation of a supportive work environment have become critical factors for organizational sustainability and performance.
The aim of this master's thesis was to investigate employees' perceptions of management practices and organizational functioning in pharmaceutical companies and other healthcare organizations. Specifically, the study examined strategic management, leadership, organizational support, innovation, psychological safety, workload, burnout, employee engagement, and organizational performance. In addition, the study explored the gap between the current and the ideal state of management through a Gap Analysis approach.
The research was conducted using a structured online questionnaire distributed via Google Forms. The final sample consisted of 100 employees, including 75 working in pharmaceutical companies and 25 employed in other healthcare organizations. Data were analyzed using descriptive statistics, Cronbach's Alpha reliability analysis, Wilcoxon Signed-Rank Test for Gap Analysis, Spearman's correlation analysis, Mann–Whitney U tests, Multiple Linear Regression, Stepwise Regression, and qualitative analysis of responses to an open-ended question.
The findings revealed significant gaps between the current and the ideal state across most management dimensions, highlighting employees' need for more participative, transparent, and supportive management practices. Furthermore, employee engagement emerged as the strongest independent predictor of organizational performance, while leadership further enhanced the predictive model when combined with employee engagement. Comparative analysis identified statistically significant differences only in the dimensions of strategy, leadership, and employee engagement between pharmaceutical companies and other healthcare organizations, whereas no significant differences were found between different management levels. Qualitative findings further emphasized employees' expectations for improved communication, recognition, transparency, and greater participation in decision-making processes.
Overall, the study demonstrates that strengthening employee engagement, fostering effective leadership, promoting psychological safety, and adopting human-centered management practices are essential for improving organizational performance and ensuring the long-term sustainability of healthcare organizations. The findings provide practical insights for pharmaceutical companies and healthcare organizations seeking to develop more effective human resource management policies and resilient organizational environments.
